| 内容記述 | Although the impact of transformational leadership on employees’ work engagement during organizational change has been examined, little is known about the mechanism underlying this relationship. Thus, this study aims to explain the mediating effect of job stress and affective commitment in the relationship between transformational leadership and work engagement based on the job demands-resources model and the conservation of resources theory. A multilevel path analysis was conducted using a cross-sectional survey of 126 employees comprising 20 teams at a Japanese marketing company undergoing organizational change. The results show that affective commitment partially mediates between transformational leadership and work engagement and a full mediator between job stress and work engagement. In considering employees’ emotional aspects, transformational leaders are essential in advancing change. | |||||||
